But first, I want to let you in on something:

I am a "personal development" and "performance improvement" NUT.

Over the past 25 years, I've studied or interfaced with most of the performance improvement programs that have come down the pike - from Systems Management, to MBWA, to TQM, to Re-Engineering, to Behavior Based Safety, to Six Sigma - and lots of others

You know the list - virtually all of the pneumonics and "programs du jour".

I've been to a multitude of seminars, conferences, and workshops too.

And here's what I found:

Every performance improvement approach I experienced had some "good stuff" -  and some stuff that I simply couldn't see how it would work.

I saw workers, over and over, pumped up with the latest "top-down" fix-all expectations - only to end up confused and more skeptical each time it happened.

In many cases there were spikes of substantial performance improvement - all until leadership focus turned to something else (and performance leveled off - then began to decline).

In one program, I saw a great concept to get workers involved - yet because of the way it was rolled out, workers felt as if they were "telling" on their co-workers.

Numerous organizations invested in expensive databases - and collected massive amounts of data - unfortunately, the data did not provide them with any real benefit.

But the Strategies and Insights Weren't All Bad...

Don't get me wrong here.

Even though none of these "programs" were perfect, I did learn a LOT about how to reduce human error and improve efficiency from them.

It's just that there were enough "missing pieces" from each program I interfaced with...that it left the organizations who adopted them far from reaching their full potential.

In fact, I had a hard time passionately - and 100% - "diving in" myself.

I'm sure you can relate to what I'm talking about.

One day, about thirteen years ago, I was doing training for an organization in Chicago based upon on a book about accountability called "The Oz Principle" (written by Roger Connors and Tom Smith) and I came across this quote:

"Culture determines results."

This really struck a chord with me.

I realized that if an organization wanted long term sustainable improvement, the standard "top down" approach (with a focus purely on results) couldn't possibly work.

You cannot simply drive results and expect worker behaviors to miraculously change.

You MUST CHANGE the CULTURE.

And...based upon what I'm seeing, many have figured this out (especially the consultants).  So many in fact, that "culture change" is in danger of becoming the latest "buzzword phrase".

The question is though...HOW to do it?!!!

Here's the ANSWER...

Achieving long term SUSTAINABLE performance improvement - even after the management 'heat' is turned off - requires a focus on BEHAVIORS.

Why?

Because the ACCUMULATED BEHAVIORS of the workforce DETERMINE the CULTURE of the organization, and - CULTURE DETERMINES RESULTS.

Think about it for a minute.

If I say "performance improvement program" what do you think of first?

Gathering data, doing observations, forming committees...analyzing data...that sort of thing.

But if I say "CHANGE the CULTURE" what do you think of first?

Right- you think about how to change the attitudes, context and behaviors of the workers themselves.

The only problem was that no one had a SYSTEM that taught you HOW to do it!

How I "Cracked the Code" to Achieving Rapid and Sustainable CULTURE CHANGE...

A few years ago, I found myself in an interesting situation...

I was a Department Head at a commercial nuclear power station in the northeastern United States.

Prior to this, I had enjoyed a successful career working in different areas at several plants across the country.

Most of the positions I held involved - in some capacity - a responsibility for performance improvement.

In the summer of 2002, I was called to a "summit" meeting by the Vice President and Plant Manager to discuss how we could take human performance (human error reduction) to a whole new level.

Coming out of that meeting I found myself in a heck of a situation - I was now carrying the ball for the entire effort!

My professional "neck" was on the line.

And while I had been involved in improving human performance in some capacity for years - they were now looking to me for answers on HOW to take things to the 'next level'.

The thing is - there was no training course or textbook I could just go to and follow the recipe.

Sure, there were "tools" - but how could I get people to VOLUNTARILY use them?

I found examples of organizations that had successfully "driven" performance - but how could it possibly be sustained?

There were "hard" approaches, "soft" approaches, and data-driven approaches - but none of them (by themselves) had the answers of how to take performance to a whole new level and keep it there.

I studied "Human Error" by James Reason.

I dived into "Bringing Out the Best in People" by Aubrey Daniels.

I dissected "The Industrial Operator's Handbook" by Hop Howlett.

And...too many other books, tapes, CDs, and self-study courses to mention.

Finally, it hit me- I needed a new "paradigm" - and I needed one fast.

Most of the "pieces" had been staring me right in the face, I only had to put them together...

For my entire career, I had pretty much been able to exceed expectations placed upon me; however, I had typically achieved results by having my "own way" of doing things.
